Employee Value Proposition (EVP): How to Build One That Attracts Top Talent

Let’s start with the number that should worry you. Employee engagement in India has dropped to just 23%, down from 30% a year earlier. If you’re running a company with even 50-100 people, that’s not a statistic you can shrug off; it’s a chunk of your workforce that’s mentally checked out, and Gallup traces a lot of it to people feeling overwhelmed by restructuring and unclear about how their role fits the new setup. Add to that India’s attrition rate edging up to 17.6% in 2025, and you start to see why “we pay competitively” isn’t cutting it as a retention strategy anymore.

Why compensation alone has stopped working

Deloitte found that 82% of employees want to feel seen as individuals, but only 31% believe their employer actually delivers that. That 51-point gap is where your competitors are quietly winning talent away from you,  not with bigger salaries, necessarily, but with a workplace that feels less generic.

Deloitte’s research shows more than 70% of managers and employees are more likely to join and stay with an organisation whose EVP helps them thrive in an AI-driven world. If your EVP still reads like it was written in 2019- flexible hours, free snacks, “great culture”,  it’s not answering the question people are actually asking right now, which is: will this company help me stay relevant?

The five pillars that actually make up an EVP

Most frameworks land on some version of these:

  • Compensation,  fair, and importantly, transparent about how it’s decided
  • Career,  visible growth paths, not vague “opportunities for advancement”
  • Culture,  how decisions actually get made, not the values poster in reception
  • Work itself,  autonomy, meaningful projects, tools that don’t get in the way
  • Wellbeing,  genuine flexibility, not a policy that exists on paper but dies the moment someone tries to use it

The mistake most Indian companies make is treating this as a marketing exercise for the careers page instead of an operational commitment. If your EVP promises “growth” but your last promotion cycle was frozen, employees notice the gap fast,  and they talk about it, especially with attrition this fluid.

Building yours: a realistic starting point

Start by asking your best performers,  the ones you’d be devastated to lose,  why they stay. Not an anonymous survey; actual conversations. Cross-reference that against exit interview data from people who left. The overlap and the gaps both tell you something. Then write your EVP in language your current employees would recognise as true, not aspirational copy that HR wishes were true.
